Improving Organizational Retention Essay As an independent consultant hired to improve retention issues at JC’s Casino concerning dealers and housekeeping I will look at this as two separate entities. The casino owner needs the quickest fix possible and I must look at the area first causing the most issues with the customers. Though there is a fast turnover of dealers there are enough employees to cover this area for the time being. The first issue is the housekeeping staff because it is causing customers to have to wait on their rooms until six in the evening. This can cause loss of revenue by customers moving to other casino hotels where they can check in at a reasonable time and this in turn could cause loss of revenue at the gambling tables. The first person I will meet with is the HR director, Tom Sneed, to see how the company process of hiring is done and if there is a job analysis directive with requirements and training procedures in place. Tom Sneed said applicants are sent through the local unemployment office, and apply through newspaper ads. The job application is a standard application with previous jobs, history, and education. The applications are passed to Andrew Keen for approval or disapproval. There is a job analysis in place for requirements from bending and lifting, to chemicals used in the cleaning process, and training videos. Each floor has carts set up to cover all the required products for each room; this is checked by the director of housekeeping each day and refilled as needed. All products are on carts, including boxes of gloves for protection for the housekeepers. As the director of housekeeping, Andrew Keen is responsible for staffing, scheduling the employees, keeping the housekeeping budget in check, keeping up with new policies, and initiating the new policies (Education Portal, 2012). As there has been a tremendous staffing issue with absenteeism and high turnovers, we need to see where the shortcomings are in this department. Keen does not think there are any issues within the company for the position, but that it is just hard to find good help. The hotel consists of 15 floors with 20 rooms on each floor except the top floor, which has eight suites. Each floor has two housekeepers per floor with each employee required to clean up to 10 rooms a day on his or her shifts if the hotel is full. The top floor employees are required to clean up to four suites a day on their shift. I introduce myself to the employees who are working and ask for a list of those who are not in for the day. I call all the employees off for the day to come in and request the employees who are at work to stay after for a meeting when they are done with their shift. I am setting up food trays and drinks from the kitchen plus paying them for the time at the meeting. I start out the meeting by explaining who I am, letting them know that any comments made to me about their dissatisfaction in the job is confidential. They will fill out a questionnaire on why they think there is such a huge turnover of employees in housekeeping, what they see as a way to fix it, and any dissatisfaction with the job. I let them know that the questionnaires are for my eyes only and I will assemble a list of issues myself, which I will take to the director of housekeeping and possibly on up the ladder to the owner. Occupational Stressors and Job Satisfaction The immediate items I notice from the questionnaires are extreme dissatisfaction with their supervisor Keehn. The list includes everything from watering down the cleaning supplies so much it does not clean or sanitize properly, to shortages on sheets and towels to scheduling issues. The employees believe that Keehn is trying to keep under budget to make him-self look good. Scheduling issues are not enough hours and refusing to work with anyone on scheduling needs. The 22 employees who were at the meeting said they get into trouble by Keehn if he sees them talking to each other or trying to help someone else get his or her rooms done. Job control stressors can be lack of control over your work, lack of recognition for work done, harassment, lack of respect from supervisors, and isolation from fellow employees to name a few (CWA, 2009). Each of these factors is all stressors with the housekeeping staff. Over all there is very little job satisfaction with the company because of all the negative issues. Those who are here would leave if they found another job with better scheduling and a better supervisor. Several of the employees suggested Rhonda Jordan should be the director of housekeeping. She has been here longer than anyone, knows the ins and outs of the company, always has a kind word, and has good communication skills. Many of the employees go to her for help instead of Keehn. I go back to HR with Tom Sneed and discuss with him the issue of the dealers quitting and look over the exit interviews on those who bothered to do one before they left. Mr. Sneed said that some of the dealers in the step-sons Joe’s pit have walked out during their breaks because of his attitude. He has a tendency to belittle the dealers and make the customers angrier instead of defusing a bad situation. His paperwork is haphazard and the accounting office is always calling him in to explain his paperwork to them. Two Work Motivation Theories The issues with the housekeepers and the dealers both stem from issues with their immediate supervisors. Using the goal-setting theory and reinforcement theory I am in hopes that the casino president will put into effect immediately the outline I have to present to him. The foremost and most important fix needs to be the housekeeping staff so that customers can check in at the normal industry standard time of three in the afternoon instead of six. After talking to Keehn and his denials of the accusations by his underlings and not taking any responsibility for any part of the housekeeping staff leaving, I will suggest that Andrew Keehn be fired and the position offered to Rhonda Jordan, who is an intelligent, warm, and job-oriented person. The employees all look up to her and respect her. Rhonda and I discussed in detail ways to keep the employees they do have and ways to hire and keep new employees. Goal setting will be to replace Keehn with Ms. Jordan, to make sure all cleaning products are up to standard market mixes, to have each cart filled for what each person needs and ready each morning, and to even out scheduling with fairness to each employee. New procedures need to be set in place, employee teamwork will be applauded, and all employees will help each other every day until all can go home at the same time, basically no employee left behind. To further enhance the housekeeping staff to come to work on their scheduled times we will offer a reinforcement of a free meal for a family of four in the hotel restaurant for every 30 days of scheduling each person does not call in and arrives at work on time. Until enough staff is hired all staff employees on the payroll will get an incentive of paid hours off for each room past 10 they clean during a workday. We want the employees here to feel as if they are important to the company by reinforcing the hard work they do. After talking to Joe, the pit boss, he knows that he is not cut out for the job he is in. He has admitted the stress of all the paperwork and the constant spotlight put on him by the customers and dealers is just not for him. He has agreed to go to his stepfather and tell him that he is not satisfied with the position and wants to move to head of security because the head of security is retiring in 30 days. For the employees under Joe who have stayed through his supervising an incentive check of 100 hundred dollars for each month they have been here will be given to them as a thank you and reinforcement to them as employees that they are valued. A new supervisor will be found and put into the position with the abilities to get the job done with good and appropriate communication skills. As a further reinforcement to let employees know they are valued, an employee suggestion box will be hung by the time clock. Counterproductive Employee Behavior The employee behavior is walking out on-the-job, calling in to work, and general turnover of employees which cost time and money to retrain new employees. The outline above will help with employee behavior by putting new supervisors in the positions needed that can act professional, fairly, and treat the employees with respect. Giving the employees incentives will also help with keeping the employees here until all positions and staff are put into place. In my own perspective as a cultural anthropologist, cultural difference in the United States of America is one of the topics I might propose to research. In the United States where the issue of racism is of most major concern among other races, the history of racial discrimination has passed down until today. Many races including Asians are discriminated with regards to services, priorities, socialization, and its laws. Although there are sufficient laws that suspend racial discrimination among other races, this issue will still be in existence because of each cultural differences. This study may help in understanding better cultural differences/racism where it is in existence in the whole and is at most importance to international relations. Why would you choose this culture and topic for research? I chose the culture of United States since it has been the model of every other culture in the world. Many countries are instigated to pattern their country to the United States political system, diversity in religion, economy, and culture and traditions. As a world’s sole superpower, its culture plays an important role in maintaining its political and economic power to the world. American sports in example, military tradition, and advancement in science, arts and in entertainment (Hollywood); these are the things that draws political and economic power to the United States. Its culture is of most interest by other countries in the world. With regards to racism, I chose this topic for the reason that, until today, the United States struggles in eliminating or otherwise minimized racial discrimination domestically. It is a human nature to treat other races superior or inferior among them. It is of our interest the better ways if eliminate, prevent racial discrimination among others. The study of United States culture will give better understanding what it takes to be a charismatic country and a representation to the world. What Is the National Youth Leadership Forum? The National Youth Leadership Forum is a groupof summer programs designed to introduce select high school students to different careers and help prepare them for college and future jobs. NYLF is owned by Envision EMI, a for-profit company that creates and runs numerous other youth leadership programs, such as Lead America, the Congressional Youth Leadership Council, and the National Young Scholars Program. A program similar to NYLF is theNational Student Leadership Conference (NSLC). How Competitive Is NYLF? The National Youth Leadership Forum markets itself as a program exclusivelyfor top students. NYLF emphasizes the fact that students must be nominated as a way to show its "competitiveness."However, these nominations are sent to thousands of students eachyear, often regardless of their academic abilities, as a way forNYLF's parent company, Envision, to increase the number of students participating in and paying for its programs. NYLF programs can have benefits, which I discuss in more detail in the following sections, but it's important for students and their parents to know that neither being nominated for NYLFnor attending one of itsprograms provesany academic or leadership skills on the part of the student. What Are the Benefits of Participating in NYLF? There can definitely be benefits to attend an NYLF program, and I've listed some of the most important of them below. Benefit 1: Learn About Particular Careers One major benefit of attending an NYLF program is that you can choose a program in the field you want to work in, such as medicine, law, or diplomacy, and gain hands-on experience in that field. For example, if you participate in the NYLF Medicine program, you will observe and speak to doctors, learn about new medical technology, and participate in medical simulations, similar to what actual med students do.These experiences can help you gain skills you can use later on in college and your career, and they give you a taste for what a future career in that field might be like. You may find that you actually don’t like medicine as much as you thought you wouldbut insteaddiscovered another career field that you find really interesting. It’s much better to learn this nowthan halfway through college because switching your major can sometimes delay graduation. What Are the Drawbacks of Participating in NYLF? Despite the benefits of NYLF, they are often not the best investment. I've listed some of the major drawbacks of these programs below. Drawback 1: Programs Are Often Short All NYLF programs are betweensix and ten days long. While this may be long enough to introduce you to a subject and give you some hands-on experience, it’s very difficult to gain much in-depth knowledge in such a short time. Students looking for thorough and detailed knowledge of a particular job or career field will likely not be able to gain the amount of information they’d want from an NYLF program.The short program length can also make it difficult to cultivate strong relationships with both program mentors and other participants. The short answer is that it depends on why you’re interested in attending. Some people find NYLF programs fun and useful while others see them as expensive resume padding. There are good reasons for participating in the NYLF and reasons that are not as strong. Think carefully about why you are interested in attending and read on to help make your decision. Good Reasons to Attend an NYLF Program You want to learn more about a specific career field. You want to meet students with similar interests. You want to prepare for college. An NYLF program can be a good way to learn about a specific career and gain hands-on experience in it. Attending an NYLF program also gives you an opportunity to meet other students who are interested in the same career field. Sometimes these connections can become lasting friendships. Also, if you are curious or a bit apprehensive about college and want to experience things like living in a dorm and eating in a dining hall, you can do this at an NYLF program. If you are able to afford an NYLF program and one or more of the above reasons interest you, then you may want to consider looking more seriously into enrolling. I've discussed severalof these weak reasons below, and, for each reason, I've given analternative solutionthat you may want to consider insteadof an NYLF program. Weak Reason 1: You Think It Will Impress Colleges The truth is that having an NYLF program on your resume or college application is not any more impressive than other extracurricular activities, such as participating in the school tennis team or math club. In fact, it may even appear less impressive because you had to pay to participate and weren't accepted based on any skills or knowledge you had. Colleges don’t need to see that you participated in the NYLF in order to decide whether you are smart or a potential leader; they can discern those things just by looking at your grades and extracurricular activities. This is especially true since there are no requirements to participate in NYLF other than being a high school student and being able to afford the program fee. Alternative Idea: Gain expertise and leadership experience through your extracurriculars.If you are looking to increase your chances of getting into college by having strong extracurriculars, choose activities that relate to your interests and allow you to obtain leadership positions. Alternative Idea:If you are interested in getting to know professionals in a certain career field personally, consider an internship orjob shadow. Both of these options offer more opportunities for getting to know current workers, and by working directly with them or observing them, you will be more memorable than if you were simply sitting in the audience. Thiswill make those professionalsmore likely to remember you in the future and possibly recommend you for future jobs. Weak Reason 4: You Want to Earn College Credit While it is possible to earn college credit during an NYLF program, this should not be a primary reason for you to enroll.Through the NYLF, students can earn two pass/fail college credits if they pay an extra fee of several hundred dollars. Most college classes are three credits, so receiving credit for the equivalent of less than one class will not help you graduate college any sooner or give you much of a head start.Additionally, many colleges do not accept these credits because they didn’t take place in a classroom environment and were earned over a short period of time. Alternative Idea:Take classes at your local community college or a nearby university. You can also concentrate on AP/IB classes.If you are interested in earning college credit, you can often earn more credits for much less money by passing AP or IB exams (which many colleges accept as college credit) or by taking classes at a community college. NYLF programs cost several thousand dollars and this high price tag, along with the fact that the programs last only a few days, shoulddeter people who are interested in gaining in-depth knowledge or developing close relationships.Although NYLF claims to be prestigious and competitive, any high school student can enroll in one of itsprograms, and colleges do not find participating in it to be any more impressive than a normal summer camp or extracurricular. If you can afford it and think that an NYLF program would be useful to you, then consider attending one; many past participants have spoken positively about their experience. The author accounts the lives of these young people as they unite to form a team against the backdrop of a fading American town that is having a hard time welcoming the new arrivals. In the middle of all the struggles and hardships encountered by the members of the team and their families, Coach Luma passionately pushes her players towards success on the field. In general, the book is an inspiring narrative of the happenings that turn a small town into a global community, and the many different wa ys people convert an alien world into what they could call home. The story narrates how Luma, while driving through Clarkston, sees this group of refugee boys playing soccer. She had been a soccer coach before with very little compensation, and she eventually becomes the coach for these young refugee boys. Besides her story, the book also depicts the horrors that the refugee families went through in their escape from their war-trodden nations, the difficult adjustments they have to swallow as they try to settle in Clarkston, the issues regarding poverty, clashes with the new culture, and the high-crime rates. To make things worse, older inhabitants of the suburb town look at the situation with disinterest and contempt. The drastic changes that everyone goes through --- both the refugees and the older inhabitants --- make it difficult for them to compromise what they had been all used to. One of the exceedingly touching and wonderful moments in the story is when Coach Luma calls toge ther her teams of young soccer players, with everyone showing up looking raggedy --- one wearing ankle-high boots, one in socks, some in jeans, and almost all without proper footwear. These players compose three teams of mixed age ranges who, along with their families, endured unthinkable horrors to still be able to stand on that field that day. Yet despite the kids’ unimaginable backgrounds, coach Luma maintains her disciplinarian approach towards them --- laying down the rules that she expects everyone to follow seriously if one is keen on staying with the team. The kids are expected to come to practice twice a week despite the fact that only a few of these kids’ families have cars. The boys will miss a game for every practice missed and will be kicked off the team if the rules are not followed. Luma even makes the boys sign a contract regarding the rules that run from being usual to obscure. None of these rules is negotiable. With all the talk about bringing about s ocial change through sports, the Fugees are still able to offer an extraordinary and touching example. Tibetan Education Since 1951, education in Tibet has changed dramatically through the Chinese government’s hyper-political agenda. Depending on the source, some view the changes as great improvement to the educational system, and others are gravely concerned. The positive view is that of the Chinese policy-makers and the fear comes from Tibetans who see that their culture is being drained from the classroom. The central Chinese government wants to completely assimilate the Tibetans by removing their true history and religion from lessons and selectively choosing the physical representations of culture that serve to decorate schools for Tibetan students in inner-China. I am going to explore the different schooling experiences for the Tibetans and show how the education options for Tibetans are depriving them of their culture, resulting in poor performances in school and a dishonest, manipulated education. Education in Tibet before the Chinese invasion was quite different from how it is presently. According to a journal out of China, only two percent of school-aged children were in school, and ninety-five percent of the general population was illiterate before â€Å"Liberation.1† The overpowering Chinese government determined that they must be freed â€Å"from Western imperialists.2† Eight years later, in 1959, the 14th Dalai Lama fled to India, unsuccessfully trying to win back Tibet’s independence. Education for the Tibetans has traditionally taken place in the monasteries. Be Happier by Consuming Less Essay

Consumerist is a social and economic order that encourages the purchase of goods and services in ever greater amounts. In the American consumption, people do not know how much is enough, do we really need all we buy? Or we just buy it because everyone else has it? Does it make us any happier? In the article â€Å"The New Politics of Consumption: Why Americans Want So Much More That They Need† Juliet Schor shares with us her point of view about American Consumption. In Schor’s article says, â€Å"The average American now finds it harder to achieve a satisfying standard of living than 25 years ago† (411). Also that â€Å"The competitive consumption, the idea that spending is in large part driven by a comparative or competitive process in which individuals try to keep up with the norms of the social group with which they identify as a reference group† (412). Finally she believes that â€Å"Low income children are more likely to be exposed to commercials at school, as well as home† (413). Our personal consumer choices have ecological, social, and spiritual consequences. Much of what we purchase is not essential for our survival or even basic human comfort but is based on impulse, a momentary desire, and there is a hidden price that we, and future generations will pay for it too. The American economy’s ultimate purpose is to produce more consumer goods, not better health care, education, housing, transportation, but to provide more stuff to consumers. First, in Schor’s article she says, â€Å"The average American now finds it harder to achieve a satisfying standard of living than 25 years ago† (411). Nowadays people have to work longer hours than 25 year ago, to be able to pay all their desires. Having more and newer things each year has become not just something we want but something we need. The idea of more, ever increasing wealth has become the center of our identity, and this looks like an addiction. For example, my aunt Maria works 5 days a week to be able to pay all her bills and sometimes does overtime. She might have a lot of new and cool things, but she doesn’t even have time to enjoy all these things because she has to be working just to pay all she has. My aunt has a salary of $9. 25 per hour and getting a check of $740 biweekly which she have to use to pay her car $200, plus her phone $85, personal stuff $150, and the list keep going. I have worked 40 hours a week, going to classes full-time with little satisfaction. Without working that long, I am less stressed, and I prefer to learn how to spend less money, than spending more, and live stressed all the time. People should take more responsibility for themselves and their families and think outside of the box when it comes to life. Working less hours and buying fewer products is a good way to start. Also, Schor says, â€Å"The competitive consumption, the idea that spending is in large part driven by a comparative or competitive process in which individuals try to keep up with the norms of the social group with which they identify as a reference group† (412). People try to be in the same level that everyone else; if they see that somebody bought something, they will try to have that, just because that person has it. An example is the iPhones people are obsessed with them. The first iPhone was the 3G, then 3GS, 4, 4S, and the 5 that is the last one that just came out. All of these iPhones do almost the same functions; they just changed the size, and some other little things. People spend a lot of money buying the iPhones; the prices are between $300 and $500. The point is that people want to keep up with the newest things, just because other people will have it. For example, my cousin Heysus who is 23 years old, have been buying all the iPhones, because all his friends have them, and whenever came a new iPhone, he ordered it immediately to keep up with what his friends have. Another point is that people with less income, tend to watch more TV, in Schor’s article says, â€Å"Low income children are more likely to be exposed to commercials at school, as well as home† (413). Television and marketing are a big influence of how people spend their money. We watched an example of it in the movie of Super-Size Me, of how the companies spend a lot of their money on marketing, because they know that people is going to buy their products. We need to make people conscious about the problem that we all have as a society. Without our consumer impulse to buy the newest, coolest things on the market, there would be no market. People should think more about what they buy, and should not do unnecessary purchases I think that some people keep worrying more about what they can buy, and how they can have better and newest things instead of be worrying about how they can live happier, and less stressed. An individual does not necessarily have to live as a rich person to be happy. The thought of shorter hours working is a wealth of opportunity and adventure that no Disneyland or Las Vegas vacation can offer. It is actually stress-free and can help us to have time to more valuable parts of our life, like having more time to spend with our family and friends. Finally, as a student that works and studies at the same time, I have to be a smart consumer. I ask myself what I need and what I really don’t. Why do I need a car? Is it necessary to have a laptop when we have a library full of computers? We all need to learn that how to spend our money in a better way, and know that we do not need to have the newest and coolest things that the market offer us to be happy.

Dell had reduced its inventory to an all-time low of a 5 day supply, which comparatively was 20 to 70 days for its major competitors, thereby creating a competitive advantage. Dell constantly monitored the customer’s shifting preferences, which helped in pricing, inventory management, and cost accounting. Also, Dell’s factory assembly process was highly organized (i. e. bar codes), efficient (i. e. ystems were â€Å"burned in†) and extremely fast (i. e. 36 hour turnaround) and its customer service was exemplary for the industry. When economic conditions are slow Dell is able to offer product at lower prices and still operate profitably. Dell revolutionized supply chain management with its direct model, build-to-order (BTO) manufacturing, just-in-time inventory model and impressive cash-to-cash conversion cycle. Dell designed its supply chains based on a mix of cost optimization, delivery speed and product choices that customers value. Its strategy was built around a number of core elements: build-to-order manufacturing, mass customization, partnerships with suppliers, just-in-time components inventories, direct sales to customers, market segmentation, awarded-winning customer service and technical support, and pioneering use of the Internet and e-commerce technology. The reduction in costs associated with the innovative manufacturing processes allowed Dell to offer its products at low prices that were attractive to consumers and that were difficult for competitors to match. The orders were directed to the nearest factory. In 2000, Dell had PC assembly plants in Austin, Texas; Nashville/Lebanon, Tennessee; Limerick, Ireland; Xiamen, China; Penang, Malaysia; and El Dorado do Sul, Brazil. Dell has the keen sense to identify possible new strategies and goals early, and to reinvent itself in order to move in the new direction. This was true when Dell made their entry onto online service over the Internet. The Dell Direct Model was extended to allow customers access to systems which let them tap directly into Dell's service and support databases. But, the other vendors have legacy ties to supply chains — supply chains with distributors and resellers that still hinder these non-direct channels less efficient. So Dell had the ability to cut margin without cutting profit!
